When Career Doubt Is Actually a Sign of Growth

The Invisible Operating System

Many of the barriers women face are not only external. They are also internalised.

Coach Claire Zammit describes this as the invisible operating system that shapes what women believe is possible for them.

This system is influenced by:

  • cultural expectations about women and leadership
  • early relational experiences
  • nervous system responses to risk or criticism
  • beliefs about belonging and worthiness

Because these influences often operate below conscious awareness, many women assume they are struggling with confidence when the deeper challenge lies in the beliefs shaping their behaviour.

Cultural Messages That Shape Women’s Careers

Leadership researchers Alice Eagly and Linda Carli describe women’s leadership journeys not as a simple ladder but as a labyrinth shaped by social expectations and structural barriers.

These dynamics often create patterns such as:

  • the likability dilemma
  • the failure penalty
  • the visibility gap
  • the validation trap

Over time, these pressures can lead women to unconsciously narrow their ambitions or question their capability.

When Doubt Signals Development

Developmental psychologist Robert Kegan suggests that adults move through stages of identity. As our understanding of ourselves evolves, our definitions of success and fulfilment may shift.

This means that the doubts many women experience mid career may actually signal a transition into a new stage of leadership and self awareness.

A Personal Reflection

I recognise this experience in my own journey.

For many years, I struggled to think of myself as a business owner or entrepreneur. Even after leaving corporate roles and building my own work, I still thought of it as simply creating a job for myself.

Over time, as I won tenders, joined professional panels and received a grant to develop my business, something shifted. Those milestones helped clarify my mission and shape the brand that is now Enhanced Potential.

Looking back, I can see that what I experienced was an identity transition. My capabilities were expanding, but my internal image of who I was had not yet caught up.

Moving Beyond Self Doubt

Instead of asking:

“What is wrong with me?”

You might ask:

  • What has changed about what matters to me?
  • What expectations or beliefs might I be carrying unconsciously?
  • What new possibilities might be emerging?

A New Chapter
